Building on the Organizational Guidance System initiative Dave Ulrich, Norm Smallwood and Alan Todd have been developing for the last 18 months, their article on 'How to Get Results from Your HR Transformation' examines four stages of HR maturity (essential foundation, functional, strategic, outside in) across nine domains of HR impact on business results.

Findings include the (perhaps) unexpected but welcome insight that doing foundational HR work is critical to all business results.

Mankins, Eric Garton, and Dan Schwartz explain that the primary reason why employee attrition remains high and most employee retention strategies fail is because of a fundamental misunderstanding of what motivates most of us to work – namely meaning, purpose and engagement in what we do (see Figure - The Employee Value Pyramid).

The authors outline three keys to purposeful work:

1. Make work interesting,
2. Connect jobs to the company’s mission, and;
3. Build learning into work

The article also highlights examples from Walmart, USAA & Shopify.
